I usually use "dude" or "women". It's pretty inappropriate to refer to say, a group of nuns as "a bunch of chicks dressed as penguins" though.
And as an ex-nun, I love referring to nuns in irreverent ways.

I think the offense or otherwise lies in the intent, not the word. So even harmless words can sound horrible with the wrong intent, just as what could be demeaning words can sound endearing or nice if used with the right tone.
